Abstract

Fenomena quiet quitting menjadi isu penting dalam Manajemen Sumber Daya Manusia (MSDM) Strategik karena menunjukkan kondisi ketika karyawan tetap memenuhi kewajiban formal, tetapi menahan energi, inisiatif, dan kontribusi ekstra di luar deskripsi pekerjaan. penelitian ini bertujuan menganalisis dinamika quiet quitting pada PT ABC di Surabaya dengan menempatkan employee voice, workload equity, dan perceived organizational support sebagai faktor strategik yang memengaruhi keterikatan psikologis karyawan terhadap organisasi. Penelitian dirancang sebagai studi kuantitatif eksplanatori berbasis studi kasus. Karena data primer aktual belum disediakan, hasil analisis pada artikel ini menggunakan simulasi akademik terhadap 80 responden karyawan tetap PT ABC. Instrumen penelitian menggunakan skala Likert 1-5 dan dianalisis melalui statistik deskriptif serta regresi linear berganda. Hasil simulasi menunjukkan bahwa employee voice, workload equity, dan perceived organizational support berpengaruh negatif terhadap quiet quitting. Workload equity menjadi prediktor paling kuat, diikuti perceived organizational support dan employee voice. Temuan ini menegaskan bahwa quiet quitting tidak semata-mata merupakan persoalan rendahnya motivasi individu, tetapi sinyal strategik mengenai kualitas sistem kerja, keadilan beban kerja, efektivitas kanal suara karyawan, dan dukungan organisasi. Implikasi praktis bagi PT ABC adalah perlunya audit beban kerja, mekanisme employee voice yang aman, serta penguatan dukungan organisasi berbasis kepemimpinan dan kebijakan SDM yang adil.
